A seven — year meta-analysis of 515 studies covering six decades and nearly 800,000 workers found that unclear expectations — role ambiguity — is the most damaging workplace stressor and a key driver of burnout and turnover intentions. The study, led by Gargi Sawhney of Auburn University with collaborators from Old Dominion University and the University of Illinois Urbana — Champaign, separated role stressors into distinct types to pinpoint which most strongly predict negative employee outcomes.

Researchers classified role stressors into three specific categories: role overload (too much to do), role conflict (competing or contradictory demands), and role ambiguity (unclear expectations or responsibilities). By pooling results across hundreds of studies, the team was able to compare how each type of stressor relates to burnout and intent to quit rather than treating role stress as a single, undifferentiated concept.

Quantitatively, role conflict emerged as a major driver of burnout and intent to quit, reported to account for 47.5% of the variance in burnout across the analyzed studies. The authors also describe role ambiguity as particularly pernicious and harder to resolve than overload or conflict, noting that mixed messages from supervisors often force employees to redo work and create chronic strain.

Those academic findings align with broader population signals of worsening workplace distress. Gallup’s annual workplace data show roughly half of U.S. employees report significant daily stress — the highest rate among Gallup’s nine tracked regions. Gallup also found that 52% of employees experienced anxiety or panic‑like symptoms at work in the last month, and 63% reported using alcohol, cannabis, or unprescribed drugs to cope with work stress in the past year, with 52% of that group using substances during the workday.

The analysis frames clearer role definitions and responsibilities as the principal antidote to these effects.
